This leadership role is responsible for defining and scaling a comprehensive Total Rewards strategy that shapes how employees are compensated, supported, and recognized across a fully remote, mission-driven organization. You will design and govern compensation, benefits, payroll, and recognition frameworks that reflect both equity principles and organizational values. The role requires a balance of strategic architecture and hands-on execution, ensuring systems are both compliant and deeply human-centered. You will partner closely with senior leadership to translate workforce strategy into sustainable rewards programs that support long-term growth. This position also plays a key role in strengthening employee experience across a diverse workforce, including union and non-union staff and 24/7 shift-based teams. It is an opportunity to build durable, values-aligned infrastructure that directly supports a critical social mission.

Accountabilities:

  • Define and lead the overall Total Rewards philosophy, including compensation positioning, internal equity principles, and transparency frameworks aligned with organizational values.
  • Design and oversee compensation structures, job architecture, and leveling frameworks to ensure fairness, clarity, and growth pathways.
  • Lead annual compensation cycles, including merit, promotion, and incentive processes, ensuring consistency and equity across the organization.
  • Develop and maintain benefits, retirement, and wellbeing programs that are competitive, compliant, and aligned with employee needs.
  • Ensure full compliance with ERISA, ACA reporting, 5500 filings, and multi-state payroll and labor regulations.
  • Oversee payroll strategy and partner with operational leads to ensure accuracy, reporting, and financial alignment.
  • Build and evolve recognition and rewards programs that reinforce culture, belonging, and organizational values.
  • Lead and mentor the Total Rewards team, fostering accountability, collaboration, and technical excellence.
  • Partner with Finance, Legal, Communications, and People teams to align Total Rewards strategy with broader organizational priorities.
  • Develop dashboards, reporting frameworks, and governance structures to ensure transparency and continuous improvement.
  • Drive leave, accommodation, and compliance strategies across a complex, multi-state, shift-based workforce.
  • Serve as a trusted advisor to executive leadership on compensation, benefits, and workforce planning decisions.

  • Requirements:

    • 8+ years of progressive experience in Total Rewards, including compensation, benefits, and payroll leadership in complex or multi-state organizations.
    • Proven experience designing or transforming compensation philosophies, job architecture, and pay structures in mission-driven environments.
    • Deep expertise in benefits administration, retirement plans, ACA compliance, ERISA, and 5500 filings.
    • Strong knowledge of multi-state payroll compliance and workforce regulations, including union or CBA environments.
    • Experience managing leave and accommodation programs across diverse, distributed, or shift-based workforces.
    • Demonstrated leadership experience managing and developing high-performing teams.
    • Strong analytical and financial modeling skills, including advanced Excel and HRIS systems proficiency.
    • Ability to balance strategic design with hands-on operational execution in fast-paced environments.
    • Excellent communication, collaboration, and stakeholder management skills across all organizational levels.
    • Strong emotional intelligence, discretion, and ability to navigate sensitive or confidential matters.
    • Commitment to equity, inclusion, and values-driven HR practices.
    • Spanish language proficiency and experience in global or distributed organizations are a plus.

    • Benefits:

      • Competitive salary range: $125,000 – $140,000.
      • Comprehensive medical, dental, and vision insurance with employer contribution for employees and families.
      • 401(k) retirement plan with employer match.
      • Generous paid time off, including holidays and year-end office closure.
      • Paid parental leave and flexible spending accounts.
      • Professional development and educational reimbursement opportunities.
      • Disability and life insurance coverage.
      • Remote-first work model across the U.S., including Alaska and Hawaii.
      • Opportunity to contribute to a mission-driven organization focused on meaningful social impact.
